Blog comments, Fan Page and employment links : 13 Sep 2009

Good day to all,

The big news from HealthyPeople is the addition of the comments feature on our blog (formerly newsletter) page. Aspects of this new feature include:

  • Rather than a monthly newsletter email, you can now be notified of blogs as they are posted - you can turn this on/off in your 'Update registration' area.
  • Where a particular post is of interest to you, you have the option to be notified of any other comments to that post as they are listed.
  • You have the ability to post anonymously.
  • If you think a particular comment from another user is inappropriate, there is a link to send a notification to myself and, if necessary, the comment will be removed.

I invite you to add a comment to say 'hi' to myself and other employers, familiarise yourself with how it works and provide any feedback.

In addition to the above update we have a number of further improvements to the site being released over the coming weeks. I'll post a blog explaining each as they are added.

With regards to posting job ads, many of you may be aware that in addition to listing positions on HealthyPeople and Seek, we have also been listing positions on Facebook, Twitter and LinikedIn. A greater understanding of Facebook has resulted in the movement away from our Facebook Group to a HealthyPeople Facebook Fan Page. The primary reason for this is functionality. If you are posting an ad though HealthyPeople, feel free to comment on the job summary that is listed on our HealthyPeople Fan Page. My intention is that you, the employer, can build a greater rapport with potential candidates by adding your own comments and answering questions they may ask online. If you are on Facebook, I invite you to become a Fan (http://www.facebook.com/pages/HealthyPeople/124295604311).

Do you have a Fan page on Facebook for your studio/facility? Let me know and we will include it in our favourites on the HealthyPeople Fan page.

Do you have an employment section on your website? Why not let potential candidates know where you source your staff with a link to the HealthyPeople website. By referring interested candidates to HealthyPeople you are making your recruitment process easier:

  • You save time in screening candidates, let us do this for you
  • You may not have a job for them now but with HealthyPeople you know they will be informed of your available positions when they arise.
  • You may not want to say 'no' to a known candidate (a member perhaps). Through HealthyPeople you have a buffer between yourself and the applicant.
  • We'll provide you with an attractive button that will add pizzazz to any web page

If you'd like to add a link to HealthyPeople from your employment page, please contact me at dennis@healthypeople.com.au.

Whether via the blog, the fan page or more conventional means, I look forward to communicating with you soon.

Regards, Dennis Hosking.

The Peter Principle and the fitness industry : 10 Nov 2009

"In a hierarchy every employee tends to rise to his (or her) level of incompetence."

Referred to as 'The Peter Principle' this is generally applied to large, multi-layered organisations but is just as relevant to smaller businesses in our health and fitness industry.

Promotions are often seen as a way to recognise employees that demonstrate competence in their current position and capitalise on their existing knowledge of the business. Unfortunately, a competent and dedicated employee may find themselves (willingly) promoted to a position in which he or she turns out to be less interested in and/or under skilled.

For example, let's say you have a Personal Trainer that performs the best in your facility on all fronts. They're on time for all appointments, make a lot of clients happy, they stick to the rules, attend meetings and professional development sessions and earn plenty of money for themselves and the facility.

Is this the perfect candidate to train into your next Personal Training Manager role?

Consider this; Are they aware of the recruitment skills required? Do they understand the management and leadership expectations? Are they prepared for the inevitable confrontation that is a part of managing people and the accountability (and targets) that may be expected of them? Are they going to miss the face to face contact with clients? If you promote this person, will you be losing your best Trainer and greatest role model?

If you choose to employ from within, I recommend the following two rules are observed:

Firstly, reconsider promotion of employees who are dedicated to their current jobs. Other methods of reward/recognition should be explored. Possibly parallel career paths, where good technical people can acquire improved pay/status.

Secondly, employees might be promoted only after being sufficiently trained to the new position. This places the burden of discovering individuals with poor managerial capabilities before (as opposed to after) they are promoted.

Even where there are internal candidates there is value in externally advertising all managment roles. It's a great way to ensure internal candidates are screened with the same rigor as external candidates (and you never know what you'll find).

Elevating employees to positions above their abilities can be detrimental to both your business and your valued employee. While sourcing managers from within is always going to be the first choice, the advice is to ensure due process for the benefit of all concerned. Remember, 'Hire hard, manage easy'.

New features, industry awards, FILEX offer and 72 hr ads : 27 Apr 2010

New feature: Finding your job, profile or franchise is even easier
All visitors to the HealthyPeople website can now search our database for opportunities by keyword, a location or a business name. Furthermore, any search on location will activate a 'See also:' feature, pointing them to suburbs within a 5km radius that also contain a job, profile and/or franchise opportunity. This makes it even easier for candidates to find their next step in their fitness career - whether it's working in your facility or breaking out on their own with your franchise opportunity.
Check out the results for Carlton or Genesis.

New feature: 'Preferred supplier' link
Over the coming months (particularly after FILEX) we will be populating this section with information relevant to industry people. There are already a couple of links for you to look over. If you've got something to promote, please email me for more information.

Do you have a copy of the latest fitness industry award rates?
Employers often ask me what going rates of pay are. The latest fitness industry award rates is a good place to start. If you don't have a copy, grab a one here.

FILEX 2010 - A chance to meet regarding recruitment for your facility

I'll be at FILEX from Wednesday 28th (Fitness Australia Club Tour) until Sunday afternoon. I welcome any opportunity to talk in person about how HealthyPeople can assist you in building an optimal team over the next 12 months. Special offer: Purchase a Business Membership during FILEX and get a FREE job ad.

Would FREE 72 hour ads would be helpful for emergency fills?
Beginning in May, we'd like to experiment with 'emergency ads' for our Business Members. These 'emergency ads' are free (maximum of three over the next six months) and can be used to advertise whatever positions you like. These ads will be listed on HealthyPeople, sent to our database of registered professionals and listed on our social networking accounts (that is, there will be no Seek listing). If you're a Business Member and would like to take advantage of this, please send the ad details to me directly CLEARLY INDICATING that the ad is to go up for 72 hours only. If you have any suggestions on how this could work, please include it in our blog.

Why doesn't HealthyPeople offer job ad packs? : 12 Jun 2010

If you're going to make an investment in your recruitment, why spend it on a bunch of band-aids? Traditional recruitment is reactive, stressful, costly and time consuming. Put some of that money towards turning your recruitment process into one that is proactive, cost effective, well-rehearsed and detailed. We believe that whenever a great candidates arise you should be informed of this and have the ability to make contact. By starting your recruitment process before the position is vacant, the better off you'll be when the gap arises.

This is the nature of our HealthyPeople Business Membership.

(As it happens, our ads are pretty well priced and offer great exposure anyway)

A new survey discovers people actually lie in job interviews (shock!) : 29 Jul 2010

We all knew it, but it's interesting to see it quantified all the same.

Apparently the biggies are exaggerated work experience, fake references and fibs about previous salaries.

Based on interviews with 1010 Australians, Galaxy Research cited the most common lies as:

  • Stretching the truth on previous work experience, 17 per cent
  • Pals acting as referees, 16 per cent of respondents
  • Overinflated previous salaries, 10 per cent
  • Entirely fake references, six per cent
  • Bogus qualifications, three per cent.

So, if it's not already a part of your recruitment process, (double) check all relevant claims made by any candidates. A small time cost in the beginning could mean massive savings down the line.

You can now add your own notes to our listed candidates : 04 Aug 2010

It is now possible for employers to make their own notes on all listed candidates.

We are pleased to be able to offer health and fitness employers more than just a tool for sourcing candidates, we're now making it possible to manage the recruitment process through HealthyPeople.

What are the benefits of the new notes feature?

  • At a glance you can see what your last thoughts were on a particular candidate
  • You can track candidates through your recruitment cycle
  • Notes stick to a candidate regardless of whether a new listing or re-listing
  • If you lose a manager, you don't lose their thoughts on previous candidates
  • Your notes are not visible to the candidate or to other employers

This new feature is available to all HealthyPeople Business Members.

Your feedback would be much appreciated. Please submit your comments online via this blog.

The functionality of your HealthyPeople account just took a leap forward! : 19 Aug 2010

HealthyPeople has lead the way with candidate sourcing. Not only have we made the best use of existing mediums to provide the greatest reach for your job ads, we are the first service (in any industry) to provide employers with ongoing access to candidates for one low annual fee.

But we haven't stopped there!

HealthyPeople is the first to provide free and simple applicant management tools for health and fitness employers.

How does this new feature work?

Applications for all your job ads will populate a list that is accessed via your advertising summary page. These candidates can then be sorted with a single click into 'yes', 'no' or 'maybe' categories. So, at a glance, you (and any other manager using your account) can see where you're at with your available applications. Furthermore, this categorisation can begin from first contact, as every job application email now has the 'yes, no or maybe' links included.

On more than one occassion, employers have lost/deleted candidate emails, requiring us to re-send all applications. This is no longer an issue. All job application emails can now be safely deleted as a copy of all candidates are online, complete with cover letter and CV.

The news gets even better for our Business Members. The ability to create notes on listed candidates extends to your job applicants. Furthermore, any previous notes you have made on a candidate will appear as soon as their application comes through. As ever, these notes are private and stick to that candidate for as long as you both remain registered with HealthyPeople.

I am genuinely excited to provide such recruitment innovations for health and fitness employers and welcome any feedback you have (please use the comments link on this blog item).

Create your own 'Dream Team' of candidates for future reference : 08 Feb 2011

Fitness employers are no longer restricted to candidates that are applying for jobs or currently listed on the HealthyPeople web site.

Our new Dream Team feature makes it possible for employers to create a list of candidates for future reference.

  • No more printing and filing CV's away
  • No more trying to remember when the last contact with that person was
  • No more having to recall why you had saved the CV
  • No risk of losing their contact details

With a simple click on the 'Add to my Dream Team' link, that person is filed away for future reference. Combined with the ability to add private notes on each candidate, this is an unprecedented cost effective candidate managment tool for fitness employers.

Populate your Dream Team list from:

  • Job applicants - You may have more candidates than opportunities
  • Listed Candidates - You may not have a role for the perfect candidate right now but as soon as you have the chance...
  • Applications in response to your employer profile - No more CV's over the desk - encourage applicants to apply via your HealthyPeople profile and, if interesting, add a note and file away for the future with a single click.

I am absolutley thrilled about this new feature. It compliments and extends the ongoing recruitment offerings provided by HealthyPeople.

Are you still on the fence about a Business Membership? Please note that advertising and Business Membership fees will increase slightly in March 2011. Grab yourself a Business Membership at our current 2009 rate of $360 plus GST for the year (DD option available for $32/month/12 months).

Fee adjustment for job ads and Business Memberships : 09 Mar 2011

An increase in site development costs and job advertising costs has forced us to adjust our fees. I am pleased to say, however, that, even with a slight fee increase, our innovative and successful recruitment options remain competitivley priced.

As ever, Business Members enjoy a 20% discount on all job ads and free access to any listed candidates throughout the year... And the ability to keep candidates aside for future access via the new Dream Team feature... As well as the ability to make notes on job applicants and listed candidates... The ability to sort job applicants is very useful... An employer profile is a great ongoing presence on HealthyPeople...etc.

There has been no fee increase for current Business Memberships on direct debit.

Have you noticed all job applications are now coming via HealthyPeople? : 14 Mar 2011

Matt Malouf of Vision Personal Training (Sydney) observed recently that ALL job applications were now coming through HealthyPeople. I felt the explanation may be of interest to other employers using the HealthyPeople service.

A number of months ago we began directing all job applications through HealthyPeople, including those applications from larger job boards such as Seek that would normally go straight to the employer. Following are some of the improvements to our service that we have been able to make as a result:

All job applicants populate a list on your HealthyPeople account that you can access from any computer with access to the internet. Useful where there may be multiple managers or multiple computers (home and work for example). Also handy if your email fails for some reason.

Candidates can be sorted quickly and easily. We understand that often the speed with which you can respond to applications will have a bearing on whether that candidate is still looking for work when you call them. Our 'Yes'/'No'/'Maybe' options on the job applicant lists are a simple feature but very useful for streamlining your recruitment process. This abiliy to sort can be started using the links on the original application email.

You can make (and view earlier) notes on applicants. This is another time saver. If you or one of your managers has dealt with a candidate previously you can view these earlier notes. Obviously new notes can also be made.

Put special candidates aside for future reference. We have all had applicants that may not be suitable for the current role but great for future opportunities. Our 'Dream Team' feature allows you to store this candidate for future reference. The details of this candidate remain permenantly available to you.

Candidates can be directed to other roles and employer pages on the HealthyPeople web site. Once a candidate has submitted an application they are given links to similar jobs and employer pages that may be nearby. In this way we can shine a light on all available opportunities on the HealthyPeople site.

New registrants are alerted to the ability to promote themselves to employers. The more professionals that know they can promote themselves to employers, the better the chance you'll find the staff you need before you have to advertise.

In our service based industry the biggest headache for business is finding the right staff. We subscribe to the notion that 'if you keep doing what you've always done, you'll keep getting what you've always got'. We're determined to keep tweaking things to ensure you get the best!

Cheat sheet on HealthyPeople Business Memberships (plus special offer) : 24 Mar 2011

I recently put together a cheat sheet for the Step into Life franchisees in VIC (who are all Business Members with HealthyPeople) and thought that there may be other employers, both with and without Business Memberships, that may be interested making the most of the HealthyPeople recruitment tools.

If you're registered with HealthyPeople and you'd like me to email you this simple one page pdf, please send me an email via this link.

To make sure everyone gets to play with the available tools
, for every registered employer that requests a copy I will provide a FREE month of HealthyPeople Business Membership (or an additional month for those already with a membership).

[whispering] If you think you need to post an ad, this is a great way to save 20% on the standard job ad fee.

T's and C's; just one month per registered employer. If taking advantage of cheaper ads, Business Membership must be active BEFORE posting the ad.

Make the most of FILEX, take a moment to discuss your recruitment needs. : 11 Apr 2011

There's no doubt that there's a lot of fun to be had at FILEX - But it's not just about fun! We're all interested in taking something away with us that will benefit our business over the next 12 months.

If you're attending FILEX I'd welcome an opportunity to introduce myself and answer any questions you may have about finding staff for your facility over the coming year. I am especially keen to thank many employers in person for whom HealthyPeople has provided a service but I've never met (and in some cases, only ever had email contact!)

HealthyPeople has a range of genuinely innovative recruitment solutions for both small and large businesses. Are you aware of all that is available to you? Are you making the most of the HealthyPeople services that you're currently using?

For those employers interested in discussing recruitment solutions, I will also be sharing details of our soon to be released feature that is going to have a significant impact on the way fitness employers all over Australia find staff.

Please feel free to call me on 0414 481 525 or email me at dennis@healthypeople.com.au to make a time to meet up.

On a more social note, it is great to see so many of our friends are able to attend the Advance - Paysmart VIP function. If you are planning to join us, but haven't had a chance to RSVP - this is just a quick reminder as we need to confirm numbers for the night.

Poaching clients is un-cool! : 27 Apr 2011

It has been brought to my attention by a number of our clients that they have received unsolicited emails from one of our competitors.

Firstly, to those that forwarded me the email. I very much appreciate your loyalty and respect in this regards.

Secondly, and most importantly, if you have received this email and there is anything in there that is even remotely interesting, please feel free to contact me directly. If there is an area of our service that we can improve upon, then that's a good thing.

The success of HealthyPeople is built upon a solid foundation of innovation and perserverance. Both of which we posess in abundance! We will not be distracted from our focus on delivering an optimal recruitment service for our industry.

And if the sender of those emails is reading this - Poaching is un-cool!

What is the 'Local candidate database'? : 01 Jun 2011

Employers that log in to HealthyPeople will now be able to see a link to their 'Local Candidate Database'.

This is your window into our database of more than 10,000 health and fitness professionals around Australia!

This service is FREE for Business Members. You have access to 10 candidates a month, in any job category, absolutely FREE. You can search by suburb, qualification and experience. An additional 10 candidates are available for just $55 including GST.

An example of making the most of your HealthyPeople Business Membership:

To fill a Personal Training role you would first contact any 'Listed Candidates' (they are actively looking for a new job).

You would then head to your 'Local Candidate Database' and contact up to 10 candidates that are interested in hearing of Personal Training roles (but not necessarily actively looking).

At this point the whole exercise has cost nothing (and you could do this every month!).

If you decide to cast the net wider and contact an addional 10 candidates on your 'Local Candidate Database', you can do so for just $55.

We hope that employers will see this as a structured, cost effective, ongoing recruitment process.

Not only does this provide some insurance against the crisis of lost staff, it provides great opportunities for practicing and refining recruitment processes while building an optimal team.

If you have any questions or feedback about the Local Candidate Database, pleased don't hesitate to be in touch.

10 things health and fitness employers should know about 'Listed candidates' : 14 Jun 2011

10 things health and fitness employers should know about 'Listed candidates' on HealthyPeople:

'Listed candidates' are those that are actively looking for work right now and are using HealthyPeople to get themselves in front of health and fitness employers.

The candidates are listed in locations and under job categories chosen by them.

HealthyPeople screens all candidates
for suitability in their selected job categories (based on their CV and cover letter). They may be approved for listing in some job categories but not others.

Listing periods are restricted
to ensure that our lists of candidates remains current.

If you are advertising a job with HealthyPeople
you will automatically have access to any candidates listed under the advertised job category - even if you are not a HealthyPeople Business Member.

If you add a listed candidate to your 'Saved candidates' list
, even when their listing has expired, you will have ongoing have access to their contact details and CV.

When you request a CV from HealthyPeople
an email is automatically sent to the candidate letting them know that you have downloaded their details. We provide your contact details and encourage them to follow up.

As a Business Member you can make private and permanent notes
on listed candidates. These notes will be visible if the candidate is listed again in the future or if they apply for any job you have advertised.

There is no limit to the number of listed CV's that you can download
throughout the year.

Save candidates for future reference with HealthyPeople. : 10 Jul 2011

Why is the ability to save candidates a useful feature?

Candidates that are listed on the HealthyPeople website are listed for a limited period of time (to ensure that the lists remain current). We realise that you may not have an opportunity for a great candidate at the time they are listed but would like to be able to contact them in the future. By 'saving' the candidate they will populate your 'Saved candidates' list until you delete them.

When you advertise a job you cannot necessarily employ all the great candidates. It's also possible that one of the candidates would be better suited to an alternative role in your facility. In each of these cases, saving the candidates for future reference is a great way to save time and effort in the recruitment process.

In addition, while candidates are on your 'Saved candidates' list you can also add notes on their profile. No matter how much time has passed since you last spoke to that candidate, regardless of whether it was the previous manager that made contact with the candidate, you'll be able to see at a glance what communication has taken place with that candidate.

If you'd like more information on this feature and others available on the HealthyPeople web job site, please don't hesitate to be in touch.

While the Business Membership remains great value at $420 inc GST per year, the Studio Membership is available for just $240 per year.

  • 'Listed candidates' are actively promoting themselves to employers
  • With a Business Membership you can access the details of these candidates at any time and contact them directly

  • Candidates have limited listing time, ensuring lists remain current

Tap into our 'Local candidate database' for hundreds more candidates

Twice as many candidates now available to employers : 29 Aug 2011

Recently we added a feature called the 'Local candidate database' to our Business Membership. Essentially this is each employers window into our database of nearly 12,000 industry professionals. This new feature allowed for up to 120 hand picked candidates to be contacted throughout the year at no additional cost.

Unfortunately, rather than being viewed as an additional offering, we were surprised to find the new feature was creating a negative view of the Business Membership due to the '10 candidates per month' download limit.

I am pleased to say that this has now been DOUBLED.

Business Members can now contact 20 candidates from our database every month. That's 240 hand picked candidates per year!

We are serious about providing the ultimate recruitment service.

Business success - it's not about the luck you get, it's what you do with it. : 10 Nov 2011

The author of 'Good to Great' and 'Built to Last' (Jim Collins) has now teamed up with Morten Hansen to produce another insightful book, 'Great by Choice'. Apart form being a fan of his earlier work, my reason for mentioning this today is that the idea at its heart correlates with the philosophy behind HealthyPeople.

The premise of 'Great by Choice' is that 'winners and average performers encounter essentially the same number of lucky and unlucky events. The upshot: it's not the luck you get that counts; it's what you do with it ? your return on luck.'

In a recent article Morten Hansen outlined how you can get a high return on luck at work;

1. View life as a flow of luck events. Imagine swimming in a river in which lucky events ? good and bad ? will flow your way and hit you. It's neither good nor bad. It just is. When you start having this "luck flow" mindset, you can start managing those events to your advantage.

2. Prepare for bad-luck events (they will come). Bad luck events will happen; you just don't know when and in what form. The best leaders in our study prepared for bad-luck events by building reserves (e.g., cash on the balance sheet) and running lean operations in good times. Likewise, we can all prepare for bad luck events at work by incorporating safety margins in what we do and building a strong network of people at work.

3. Spot good-luck events when they come. The best leaders in our study had an uncanny ability to spot good-luck events. My guess is that more good-luck events happen to us than we think, small and large. This includes "who" luck events, such as encountering a mentor, getting a new great boss, or meeting a life partner. The problem is that good-luck events often reveal themselves in ambiguous, trivial ways at first, which can make them hard to detect. And it's not enough just to spot a good-luck event; you also need to be prepared to alter your plans to act on it.

4. Execute brilliantly on good-luck events. You must prepare intensively, commit all the resources you can, and be maniacal about execution when the good-luck moments arrive.

This idea of 'management of luck' aligns well with the philosophy of HealthyPeople. Traditional recruitment has strong connections to 'bad luck' events (loss of staff, unexpected costs, time costs) whereas HealthyPeople plays on maximising 'good luck' (notification of great candidates as they arise, controlled recruitment fees, time saving tools).

What are your tactics to get a high return on luck in your business, in particular in recruitment?

Tell me again, what is a Business Membership? : 27 Jun 2012

HealthyPeople Business Memberships were designed on the basis that we could create more opportunities for industry professionals if recruitment was easier and more cost effective (ok, cheaper) for employers.

This philosophy is what drives the Business Membership benefits;

Warning: Some of these services are conceptually different to traditional practice, but are recognised as more effective in long term recruitment.

  • Business Members can contact professionals on our database about industry jobs AT ANY TIME.
  • Business Members have immediate access to job seekers actively looking for work (no job ad required).
  • We provide Members with an 'Employer profile' that acts as a permanent recruitment advert (sort of like a job ad).
  • When a Business Member needs to advertise a specific role, we've made it a lot cheaper

If you're a manager that's focused on maintaining an optimal team, email me today (dennis@healthypeople.com.au) to get your Business Membership started right away.

Sales Commissions - It's not about the money! : 29 Oct 2012

A few weeks ago I posted an article questioning the merits of sales commissions (Sales commissions - Logical or Just Traditional). Since then I've had a few conversations with Clayton Sinclair, of Advance Fitness Marketing, who felt quite strongly about the value of commissions. I confess to being of the mind set that commissions were simply traditional, more than anything else, I now see the merit in the commission structure - it's not just about people being motivated by money, it's about a method of easily measuring and recognising success in a role.

The following article includes three of the six points taken from a 'sales commission guidelines' document created by Clayton. He has agreed to send the complete document to any Fitness Recruitment reader that requests it (in particular, CGM's, Sales Managers and aspiring Sales Managers).

Enjoy...

Research has indicated that paying commissions may not produce the benefit that we might expect.

The results indicate that, for simple/repetitious activity, a reward is likely to be helpful. If however, the process is complicated or requires creativity or problem solving then the use of financial rewards may not help and may in fact be harmful.

At Advance, about 30% of our payroll has been commission based remuneration, so we've had reason to give this area a great deal of thought.

Whilst there is no doubt that the sale of fitness services does require some mental effort (understanding the prospects needs/wants and basing your presentation on this information), the structure of a fitness sales presentation is generally consistent enough that commissions are likely to be beneficial. When it comes to “follow up” or lead generation, it is the consistent activity that is a strong contributor to success. As such, an incentive that helps a sales person to decide to pick up the phone and make some calls should surely help to produce a favourable result.

However, commission alone will rarely produce the desired result in any business. Commissions should be viewed as a catalyst for review, recognition and responsibilities.

We recommend the following guidelines when implementing a bonus and commission plan to ensure that it offers the maximum benefit for all concerned:

Regular and consistent recognition
While it is important to have sales staff conscious of their targets and the associated commissions, the financial incentive is only part of the equation. Most people appreciate recognition for good performance. A commission plan, combined with weekly sales meetings, helps to create a framework for regular and consistent performance feedback for staff. For some staff, the genuine recognition of good performance may be equally or even more motivating than the financial incentives.

Bonus what you want to see
“Spot” Bonuses can be used to draw attention to a new initiative. For example, if you want to see Group Fitness attendance increase by 20% in the month ? you could place a specific bonus for the Group Fitness Coordinator on that outcome. Creating the bonus is not always just about the dollars in the team members pocket ? it also says “this area of performance is important to the business and your role”.

Use multiple levels of bonuses for greatest effect
It is usually helpful to create immediate and short term (weekly) targets for sales staff. For sales management or club management staff, I would recommend immediate, short and medium term (monthly/quarterly) targets and bonuses. For sales people my preference is a smaller bonus for each sale (without threshold) and then a weekly bonus for hitting the sales target that matches the business needs. I like this balance as there is an incentive to follow up every lead. Additionally, the “cream” for the sale person (hitting their weekly target) is also the “cream” for the business. It is this last point that I like about commission plans in general, and that is “sharing the success” - creating a sense of, if we win as a team, we also benefit as individuals.

Commission structures are not a 'one size fits all' scenario. They should take into account business goals and define clear responsibilities, accountabilities and targets. One thing is very clear, larger commissions will not necessarily lead to proportionality larger sales results. Better management leads to better performance, and a well thought our commission structure is a better manager's greatest tool.

As mentioned, these are only three of six important considerations when creating your commission structure. Email Clayton for the complete article.

Forget predictions, here's 10 Skills Every Leader Should Develop In 2013 : 07 Jan 2013

Welcome to 2013! We hope your are set for a fantastic year in the health and fitness business.

There are very big things happening around HealthyPeople at present. We have a new site launching soon that will provide employers with the ability to tap into students and graduates from local Universities, TAFEs and RTOs. If you'd like to be informed of progress, please contact me via this link.

If you have specific employment/recruitment related events throughout the year, please let me know. We're always keen to share this information with our subscribers.

Enjoy the article...

Forget about your predictions for 2013, why not get stuck into the things you can directly influence.

As an industry leader (or aspiring industry leader), there are a number of skills that will help you get more out of this year, whatever happens. The more you develop these skills, the better equipped you are for anything the industry might throw your way.

1. Arithmetic - Maths is cool. Especially in business. Learn how to create and use a spreadsheet to your best advantage. Numbers matter and what gets measured gets done.

2. Business and Accounting - I'm not saying you have to become Gordon Gecko, but a greater appreciation for what can make a business rise or fall is a healthy thing.

3. Curation - There is so much information available to us, being able to find the right data at the right moment is crucial. Knowing how to locate accurate and timely information on all things is critical to our success.

---

Trainers we are looking for the best of the best to be our
Fitness Division Coordinator. [more]

---

4. Decision-Making - Consensus building is an art. And it’s not the answer for every type of decision. Knowing when to make decisions independently and when to involve others is important. It’s equally important to realise when a decision must be made and when to wait a few days or weeks.

5. Networking - To survive in business, a person must have a network. Leaders should constantly build relationships. You never know who might be able to open a door or share knowledge. Never, ever pass up the opportunity to meet people.

6. Problem Solving - Business is all about fixing problems. Learning a system for identifying, analysing and solving problems will improve both your personal and professional life.

7. Public Speaking - You don’t have to be a keynote speaker or facilitate a full-day workshop. But do get comfortable with standing up in front of a crowd and talking. At minimum, be able to articulate who you are and what you do for a living.

8. Recreation - Adopt a work hard/play hard attitude. Be the best business leader you can be. Then find the time and the activity to keep you grounded.

---

"We had a great response from the ad and seems we have
found what we need."

Lydia Docking, Jetts Neutral Bay

---

9. Self-Management - Know yourself. Know how to manage yourself. Be confident and comfortable identifying when you’re stressed or struggling. Recognise what energises you and what drains your energy. The more leaders understand about themselves, the better they will manage their own behaviours.

10. Writing - This last one might sound silly…but know grammar basics. More importantly, refine your writing style. Try different approaches of explaining your logic. Practice composing succinct thoughts. Seth Godin does this well.

Beyond being a stronger and more adaptable leader, learning new skills is fantastic for brain health, creates more opportunities to connect with others and increases your value to current and future employers.

Have fantastic week.

3 Tips for Tracking Your Recruitment ROI, New Management Roles : 04 Feb 2013

Getting smarter about recruitment is something we take very seriously. We don't think anything should be taken for granted. To this end we have created a quick survey to learn some basics about what's happening from the employer's end. Questions include 'how long it took to fill a role', 'the number of interviews required' and 'how easy was the process'. There is nothing to identify individual employers. In all, the survey should take less than 60 seconds. Once we have a reasonable response (say, 20 or so) we'll share the results with all. The link will be sent to all clients at some stage over the coming months. If you've recently advertised and would like to have your say, please email me for the link.

If you'd like to learn a few tips for tracking the value of your recruitment processes, please read on...

Investment in recruiting services, even basic job advertising can be significant and time-consuming and, in the absence of hard data, many employers revert to an 'educated guess' on what recruitment might cost for the year. Following are three key measures you can use to build up a clearer picture of what it takes to staff your facility:

1. Time to hire

Time to hire is the total time it takes to hire someone for a job; from the time you began actively trying to fill a role to the time they sign the contract. A longer time results in a loss of productivity elsewhere and higher costs (known as opportunity costs). Thus the longer the time to recruit, the lower the return on your recruiting investment.

TIP: Actively sourcing candidates for potential roles, ahead of the need, gives you much greater opportunity to connect with the best person for the role when required. For example, when a great candidate presents themselves, it may provide the impetus to fill/replace a role that was otherwise being deferred due to the enormity of the task. The time to hire becomes minimal, you are now in control and increasing the return on your recruiting investments (both time and money). The easiest way to connect with industry professionals outside of job advertising is with a subscription to HealthyPeople.

---

2. Quality of hire

Quality of hire focuses on your perception of how satisfied you are with the selection of candidates to choose from and the quality of the final candidate hired. Despite its importance, quality is probably the trickiest metric to measure as it is based on perception. Thus one person's idea of a "quality" hire may be different to someone else's. However, getting quality right is fundamental as hiring the right candidate delivers bottom line profitability and makes engaging and retaining a lot easier, and thus improves ROI.

One solid measure of suitability is whether you choose to hang on to this person beyond the trial period. Someone considered 'low quality' will surely not be kept on. You might think that someone has potential but needs work, or you might be thrilled with the hiring result.

TIP: The information contained in a job ad will heavily influence the nature of those applying. The short description in the search results is as important at screening people out as much as it is inviting the right person in. Take your best employee and aim your job ad at attracting them specifically. Remember, you can train for skill, you can't train for attitude. Becky and I are always available to help put together the best possible job ad. Both in the beginning and to tweak throughout the month (if required).

3. Cost per hire

This refers to the total cost relating to securing a hire. Such costs can include advertising of a role, resume filtering, subscription costs, candidate screening & matching, interview time and hiring administration. Obviously, the larger the cost-per-hire, the lower the return on your recruiting investment.

TIP: Are you able to identify any hidden or duplicate costs in recruitment? Consider the technology you're using and assess whether it is increasing the exposure and reach of your roles? How long are you really spending on the recruitment process? Use a time tracker to give you a more accurate view (like SlimTimer - I just found this, it's great and FREE).

Better systems and good use of technology can significantly reduce the pain and cost of recruitment. Start creating a record of your recruiting habits today. Track the time you spend each week on finding the best staff, any costs incurred and how you rate the quality of those employed. This process alone will give you a greater sense of power over the whole process.

Have a fantastic and profitable week.

Bridging the Gap Between Employers and Job Seekers : 14 Feb 2013

Connecting with the best staff in the current climate is more than just posting an ad to Seek, it's about having a presence, building engagement, creating a following and essentially demonstrating the values you look for in other people. In today's article the aim is to provide you with some ideas as to how we can bridge the gap between your business and potential candidates...

Despite the number of job seekers about, many fitness employers lament the lack of appropriately skilled/experienced candidates.

Part of the problem could be the difference between how employers and job seekers think and behave. In other words, could employers connect with a higher caliber of candidate by tweaking their recruitment ideas?

Following are five areas where the disconnect between recruiters and job seekers is most likely to occur and how things might be addressed:

1. Job-search sources: Job seekers use an average of five sources in their job search, including job boards, the company career website, social media, search engines and peer networks. Employers tend to be creatures of habit; usually using one or two tried-and-true sources for job advertising. What could your business be doing to ensure your job ads are more easily (and frequently) found by job seekers? (For the record, all HealthyPeople ads are posted to no less than four social networks, two popular job boards, RTO job sites and emailed directly to potential candidates.

2. Job titles: When it comes to job titles, recruiters and job seekers are sometimes speaking a different language. A jazzy new title for your Membership Sales Consultants is fine, but it is going to match the words that job seekers are likely to put into search engine? Job titles and details should be descriptive but concise. It's worth noting that, while job seekers are unlikely to wade through your lengthy description when applying, it won't necessarily stop them from applying. They're just taking less note of what you're really looking for.

3. The application process: Thanks to modern technology, today's job seekers expect ease and speed in the job application process. Candidates may be lost when required to answer lengthy application forms or take part in a drawn out interview process. It's not just the immediacy of a response that impacts on the candidates you have to select from - if your hiring process doesn't begin for days (or weeks), you may be losing out to other employers (including our own shortlisting service) that are following up with the best candidates within hours!

4. Brand perception: The best fitness job seekers aren't just looking for jobs; they're looking for a place to fit in. They want to work for an employer where they feel comfortable culturally and have opportunities to grow and develop. Often the first place a proactive job seeker (the type you want) will start researching you is on your 'About Us' page. Regrettably this page is rarely used by employers to full advantage. This page should reflect who you are as a business and your mission, values, etc. Images are great and ideally the page should be updated often. Naturally, social media is the next place job seekers will look. There's no need to be on all social media, but whatever you are using (Facebook, Twitter, LinkedIn, Google+ or YouTube), by updating regularly you'll not only keep both clients and potential employees engaged, you'll provide followers with greater insight into you as an employer.

5. Engagement: The best candidates respond well to ongoing engagement throughout the hiring process. They expect to receive emails or text messages with information about their application status and even new job opportunities (one of the drivers behind our weekly newsletters). The greater your effort to engage job seekers, the better their perception of your business will be. Too often we field calls from great candidates that have heard nothing from an employer long after their application was submitted.

Regardless of business size, employers should be diligent about setting themselves up as an employer of choice, making the most of modern technology to both connect with and engage potential candidates. The long term benefit of all this is a faster, more efficient and more engaged hiring process.

The marketplace for great workers is competitive, but those employers who make the effort to connect with the right candidates and keep them engaged will find themselves well ahead of the curve.

Have a fantastic and profitable week.

7 Ways to Move Towards a Perfect Team : 19 Feb 2013

The dynamic between employers and jobseekers has changed dramatically in recent history, especially in relation to Personal Training, which is now more often a collaboration of independent operators rather than employees. As a result, the way in which we attract and retain these people needs to adapt.

Today's article aims to provide more direction in this area...

We can no longer afford to manage the recruitment and retention of staff the way we always have in the past.

As Walt Disney said “You can dream, create, design and build the most wonderful place in the  world… but it requires people to make the dream a reality”

Have your team not only understand where you're going with your business but believe in what you're doing. Give  them a sense of purpose for turning up to work every day. Everyone wants to be part of something great! Share your vision!

Everyone needs clear boundaries and expectations. If you don't have a clear set of rules or expectations then now is a great time to start.

Give your team plenty of information about your expectations and what they can expect from you in return. This way everybody knows exactly where they stand and there will be no surprises. If you don‘t make your values really clear, then your team will bring their own, and you may not like those values!

So what are your values? What are your rules? What is important to you in your business?

Lift your expectations!  Business owners and managers can end up accepting mediocrity from their team simply because they think their own standards are too high (and generally unachievable). If you have high standards and want to achieve them, you can attract people who love those high standards, which is better than battling to lift a team of mediocre people.

Keep the great people and don‘t accept mediocrity! The mediocre people may lift their game and astound you... or they won‘t like the ‘pressure’ of high standards and leave. Either way you win.

7 ways to move towards your perfect team;

  • Communicate - tell them ‘what‘s in it for them’, rather than what‘s in it for you.
  • Educate ? Train them how to do a great job and why each step is so important.
  • Care about them - show them you remember little things - just like our clients love too.
  • Let them find answers - life's boring when someone continually comes up with the answers for you.
  • Have fun.
  • Let them make small mistakes - it’s the best way to learn.

Let them experience success - with you at their side, coaching and supporting them every step of the way.

Your team will mirror you. So walk purposefully into your facility with a smile, holding yourself tall and proud like you‘re on a mission. Watch your team when you do this - what happens to them? The level will lift - energy levels will rise - mood will improve - production will increase! Unfortunately the opposite is also true so be consistent with this!

If at first you don‘t feel confident doing this, ‘Fake it till you make it’ - it will soon become automatic!

Have a fantastic and profitable week.

PLATINUM RECRUITMENT SOLUTION : 09 May 2013

What if you could employ someone full time to source the best local Sales and Personal Training candidates?

You wouldn't have just a complete sales team, you'd employ the most profitable sales team ever!

You'd have the strongest team of Personal Trainers because you'd always be interviewing great new people.

Unfortunately, very few employers can justify the additional $60,000+ it would cost for a professional with that sort of network and experience.

BUT, what if you found someone that could do this for $2.95 an hour?

And what if that hourly rate included all job ad fees and a HealthyPeople Business Membership.

They could write, edit and refresh all ads on a monthly basis, field all applications, interview and brief candidates on the nature of available roles. They would also review new listed candidates on HealthyPeople for potential stars and, in all cases, send through the details of successful candidates to the relevant recruiting manager.

You'd only ever deal with candidates that have been screened, phone interviewed and briefed on the nature of the role.

This service is available now as part of our new PLATINUM RECRUITMENT SOLUTION!

If you have a team of Membership Consultants, Personal Trainers and other related staff, and understand the benefit of an ongoing recruitment solution, we're offering you 12 months of premium candidates for $511 per month. That's the equivalent of just $2.95 per hour, full time!

Put some pleasure back into running your business - Call Dennis on 0414 481 525 to get started.
